چکیده:
این پژوهش به منظور بررسی رابطه بین عوامل نگهدارنده شغلی و رضایت شغلی دبیران تربیتبدنی شهر رشت بر اساس تئوری هرزبرگ انجام گرفته است. جامعه آماری کلیه دبیران تربیتبدنی (160 نفر) شهر رشت در سال تحصیلی 89- 88 بودند که 126 نفر(75/78 درصد ) به پرسشنامه 33 سؤالی عوامل نگهدارنده شغلی اینگلس، چاک و پاستور(1996) با مقیاس 7 ارزشی لیکرت و ضریب پایایی 88/0 و پرسشنامه استاندارد 71 سؤالی رضایت شغلی اسمیت و همکاران(1969) پاسخ دادند . برای تحلیل دادهها از آزمون ضریب همبستگی پیرسون و اسپیرمن و آزمون t در سطح معنیداری05/0 P≤ استفاده شد. از میان عوامل نگه دارنده شغلی دبیران تربیت بدنی ، عامل تشخص و احترام ، تعادل شرایط کاری و سازمانی، و عامل جامعیت و برابری به ترتیب در اولویت قرار داشتند. بیشترین رضایت شغلی دبیران تربیت بدنی از نوع کار و کمترین رضایت از حقوق و مزایا وجود داشت . با اینکه بین کل عوامل نگهدارنده شغلی و هر کدام از سه عامل نگهدارنده با رضایت شغلی رابطه معنیداری وجود نداشت ، ولی فقط رابطه بین عامل شرایط کاری و سازمانی با رضایت از مدیر مدرسه، مثبت پایین و معنیدار ((18/0R= ،4/0 P=)) و رابطه عامل جامعیت و برابری با رضایت از نوع کار، پایین، منفی و معنیدار بود (18/0-R= ،4/0 P=). با اینکه عوامل نگهدارنده شغلی دبیران تربیت بدنی نمیتوانند سبب افزایش رضایت شغلی شوند ، ولی ایجاد شرایط کاری مطلوب و رعایت انصاف و برابری می تواند نارضایتی را کاهش دهد. رضایت شغلی دبیران از نوع یا ماهیت کار و روابط با همکاران وعدم رضایت را از حقوق و مزایا ، اهمیت شغل دبیری و عوامل اجتماعی – عاطفی، و عوامل بیرون از شغل مانند حقوق و دیگر امکانات رفاهی را در تامین رضایت شغلی نشان می دهد.
The aim of this study was to investigate the relationship between job vocational factors and job satisfaction in physical educators of Rasht city based on Herzberg theory.The statistical population were all physical educators of Rasht city (N=160) in the academic year of 2010-2011. 126 subjects (78.75%) answered the 33-item questionnaire of Job Vocational Factors (Ingles, Chuck and Pastor, 1996) with 7-point Likert scale and reliability coefficient of 0.88 and the standard 71-item questionnaire of Job Satisfaction (Smith et al., 1969). The data were analyzed by Pearson and Spearman correlation coefficient tests and t test at P≤0.05.The findings showed that among job vocational factors of the physical educators, recognition and respect, the balance of working and organizational conditions, and inclusivity were the most important factors respectively. Also, among job satisfaction factors, satisfaction from work nature was the first factor and pay was the last factor. Although there were no significant relationships between all job vocational factors and the top three job vocational factors and job satisfaction, there was a significant, low, positive relationship between work and organizational conditions factor and satisfaction from school principal (P=0.4, R= -0.18). There was a significant, low, negative relationship between inclusivity factor and satisfaction from work nature (P=0.4, R= -0.18). Although job vocational factors cannot increase job satisfaction, optimal working conditions and inclusivity can reduce dissatisfaction. Instructors' satisfaction from work nature, their relationship with their colleagues and lack of satisfaction from pays indicated the importance of this job and social psychological factors as well as external factors such as pays and other facilities for job satisfaction.
